Abstract
This study aims to examine the leadership strategies implemented to improve employee discipline at the Sucofindo Surabaya branch. The study focuses on how leadership practices, not only through the implementation of formal rules but also through mentoring and leadership by example, contribute to building sustainable workplace discipline.This descriptive qualitative study collected data through in-depth interviews, field observations, and analysis of organizational documents. The study population consisted of managers and employees directly involved in human resource management and the implementation of disciplinary policies. The collected data were analyzed objectively to identify leadership styles and existing disciplinary practices.The results indicate that participatory and communicative leadership play a key role in building effective and sustainable workplace discipline. Leaders who adopt positive behaviors, maintain open communication channels, and prioritize employee developmentover punitive methods are more effective in instilling disciplinary values. These findings support the notion that workplace discipline results from situational leadership processes and offer concrete guidance to public organizations in aligning their formal control mechanisms with an employee-centered approach to discipline
